You spent two hours on the application. You tailored your cover letter. You're a strong match — you've done this exact job before, at a bigger company, with better results. And then: nothing. Not even an automated acknowledgement that a human declined you. Just silence.

There is a very good chance your application never made it to a person. It was processed, scored, and discarded by software — and the reasons it failed had nothing to do with your experience.

Applicant Tracking Systems (ATS) now screen the majority of applications at companies with more than 50 employees. Greenhouse, Workday, Lever, Taleo, SmartRecruiters — these are the gatekeepers most candidates don't know they're talking to. Understanding how they work isn't a nice-to-have. It is the minimum entry requirement for a functioning job search in 2025.

What an ATS Actually Does to Your resume

When you hit "apply," the ATS doesn't pass your PDF to a recruiter. It first parses your document — extracting text from every section and attempting to classify it into structured fields: name, contact details, job titles, employers, dates, education, skills. It then scores the result against the job's requirements and either moves your application forward or marks it as below threshold.

The parsing step is where most rejections happen, and it fails for reasons that have nothing to do with your qualifications. ATS parsers were not designed to handle the full range of formatting choices that candidates make. Many of them are surprisingly fragile.

  • Tables and text boxes — text inside table cells and text boxes is frequently invisible to ATS parsers. If your resume uses a two-column table layout (extremely common in designed resumes), the right column may be entirely skipped.
  • Headers and footers — text in the header or footer of a Word document is often not parsed. Your contact details, if placed there, may never be extracted.
  • Unusual section headings — parsers are trained on standard headings: "Work Experience," "Education," "Skills." If you've named your experience section "Where I've Worked" or your skills section "What I Bring," the parser may fail to classify the content correctly.
  • Graphics and icons — skill bars, rated competency icons, infographic-style layouts. None of this is readable by a parser. A candidate with a beautifully designed resume template full of icons may have a near-empty parsed profile.
  • Non-standard fonts embedded in PDFs — some PDF converters embed fonts in a way that makes character extraction unreliable. The parser reads garbled text. Your application looks corrupted.

A resume that a human would read as excellent can be entirely unreadable to an ATS — producing a parsed profile that looks like an empty application from someone with no experience.

The Keyword Problem

Once your resume is parsed, it's scored against the job requirements. Different systems do this differently, but most use some form of keyword matching — comparing the terms in your application against the terms in the job description.

This is where the second wave of rejections happens. Your resume might describe genuinely relevant experience, but if it describes that experience using different language than the job description, the system may score it poorly.

A common example: a job description that asks for "stakeholder management" and a resume that demonstrates this extensively under the phrase "cross-functional collaboration." These mean the same thing. To a keyword matcher, they're unrelated. The candidate scores a zero on that criterion and drops below the threshold.

The implication is uncomfortable but important: you cannot write one resume and use it for every application. Not because the substance of your experience changes, but because the vocabulary used to describe identical experience needs to mirror the vocabulary of each job description.

What the Threshold Actually Is

ATS scoring thresholds are set by the recruiter running the search. Some are aggressive — only applications scoring above 80% pass through. Some are more permissive. You rarely know what the threshold is, which means you're optimising for an unknown benchmark.

The practical implication: don't assume you're over-qualified. Many strong candidates fail ATS screens not because they lack the experience but because their resume doesn't demonstrate the experience in the specific language the system is looking for. Seniority doesn't protect you from a parsing failure.

How to Audit Your Own resume Right Now

The fastest way to test ATS compatibility is to copy the text of your resume and paste it into a plain text file. Remove all formatting. What you're left with is roughly what an ATS parser extracts from your document.

Ask yourself:

  • Is all your experience visible, in the correct order, with dates clearly associated with each role?
  • Do your job titles read as standard titles, or are they creative internal titles that a system might not recognise?
  • Are your skills listed explicitly, or are they only implied through the context of your responsibilities?
  • Does your most recent role description use vocabulary that appears in the job descriptions you're targeting?
  • Is your contact information in the body of the document, not in a header or footer?

If any of these fail — if the plain text version looks garbled, incomplete, or confusing — you have a parsing problem. It doesn't matter what the formatted version looks like.

The Formatting Rules That Work

ATS-compatible resumes aren't ugly. They're just structured in ways that every parser can reliably read. The constraints are actually fairly simple:

  • Single-column layout. No side columns, no two-column tables. Text should flow top to bottom in a single stream.
  • Standard section headings. Work Experience, Education, Skills, Professional Summary — the labels parsers are trained to expect.
  • No text boxes, no headers/footers for important content. All text in the document body.
  • No graphics, charts, icons, or images of any kind. These are invisible to parsers.
  • Save as a Word document or a simple PDF. When in doubt, .docx is more reliably parsed than PDF by most systems.
  • Dates in consistent, standard formats. Jan 2022 – Mar 2024 is clearer to parsers than 01/22–03/24.

After the ATS: What the Human Sees

If you pass the ATS, a recruiter does eventually open your resume — and at that point, the design constraints work in your favour. A clean, single-column, text-based resume is also a fast, easy read for a human. The reformatting that makes you ATS-compatible tends to improve human readability at the same time.

But first you have to get there. And getting there requires treating the ATS not as an obstacle to be tricked but as a reader to be clearly understood. It's parsing your words. Give it words it can parse.

The most common piece of career advice is "make your resume stand out." The more useful advice is "make your resume parseable." Standing out to a human you can never reach is worth nothing.

The score won't tell you everything, but it will tell you whether you're entering the room or being stopped at the door. That distinction matters a great deal when you're wondering why strong applications disappear into silence.
